Abstrakt

Syftet med denna studie är att undersöka hur rederier arbetar för att motivera sjöfartsstudenter att fortsätta sin utbildning och välja en framtid till sjöss, inriktning på praktikperiodens betydelse. Bakgrunden till studien är att sjöfartsbranschen står inför utmaningar till kompetensförsörjning, generationsskiften och förändrade förväntningar hos yngre generationer. Studien bygger på en kvalitativ metod där semistrukturerade intervjuer har genomförts med HR-ansvariga från nio svenska rederier. Det inspelade materialet har analyserats med en tematisk analys utifrån Herzbergs tvåfaktorteori. Resultatet visar att praktikens utformning, kvaliteten på handledningen samt den sociala arbetsmiljön är det som stärker studenternas motivation och framtida yrkesval. Sedan att dagens studenter efterfrågar tydlighet, återkoppling, inkludering och en bättre balans mellan arbete och privatliv i framtiden, vilket ställer krav på rederierna. Brist i kommunikation mellan skola, rederier och andra aktörer kan samtidigt påverka praktikens kvalitet. Avslutningsvis visar studien att både organisationerna och studenterna upplevelser under praktiken är viktiga för att skapa motivation och bidra till ett långsiktigt kvarstannande inom sjöfarten.

Abstract

The purpose of this study is to examine how shipping companies work to motivate maritime students to continue their education and choose a future at sea, focusing on the importance of the internship period. The background to the study is that the maritime industry faces challenges related to workforce supply, generational shifts, and changing expectations among younger generations. The study is based on a qualitative method where semi-structured interviews have been conducted with HR managers from nine Swedish shipping companies. The recorded material has been analyzed with a thematic analysis of Herzberg's two-factor theory. The result shows that the design of the internship, the quality of supervision and the social work environment are what strengthen the students' motivation and future career choices. Furthermore, today's students demand clarity, feedback, inclusion and a better balance between work and private life in the future, which places demands on shipping companies. Lack of communication between school, shipping companies and other actors can also affect the quality of the internship. Finally, the study shows that both the organizations and the students' experiences during the internship are important for creating motivation and contributing to a long-term stay in shipping.
